In many companies and organizations, turnover has become a trend, treating sustainability in the long run. In fact, turnover can have a negative impact on the organization. The cost effect is the main problem that turnover brings to the organization unsustainability. This study aimed to examine the direct and indirect effects of financial incentives and by job satisfaction on turnover intention, which is mediated work motivation. Using a systematic sampling technique, a total of 89 PT “X”’s employee responded to the study. Multiple path regression analysis was used to test the hypotheses. The result showed that turnover intention was significantly influenced by financial incentives, job satisfaction and work motivation, while work motivation was significantly influenced by both financial incentives and job satisfaction. The model supported a partial mediation and that there were both direct and indirect effects of financial incentive and job satisfactions on turnover intention. Work motivation played an effective role in mediating the relationship between financial incentives and turnover intention. If PT X’s employee feels dissatisfied with their incentive pay, they will feel negative motivation, and this can affect their decision to stay in the firm or not.
